بررسی تأثیر استرس شغلی بر رفتار شهروندی سازمانی پرستاران؛ تحلیل نقش حمایت سازمانی

مقدمه: یکی از دلایلی که باعث موفقیت سازمان‌ها می‌گردد کارکنانی هستند که فراتر از وظایف رسمی خود تلاش می‌نمایند. بنابراین بایستی بسترهای لازم برای بروز این‏گونه رفتارها فراهم گردد. .
هدف: پژوهش حاضر بررسی تأثیر استرس شغلی بر رفتارهای شهروندی سازمانی پرستاران با نقش تعدیلگر حمایت سازمانی در بین پرستاران بیمارستان امام علی (ع) بجنورد است.
مواد و روش‌ها: پژوهش حاضر از لحاظ هدف، کاربردی و از نوع پیمایشی و همبستگی است. جامعه آماری این پژوهش شامل پرستاران بیمارستان امام علی (ع) بجنورد به تعداد 200 نفر است که بر اساس فرمول کوکران تعداد 132 نفر به شیوه نمونه‌گیری تصادفی انتخاب شدند. برای جمع-آوری اطلاعات از پرسشنامه‌های استاندارد استفاده گردید. برای متغیر استرس شغلی از مدل اشپیلبرگر (1991) استفاده شده است و برای متغیر رفتار شهروندی سازمانی نیز از مدل اورگان و کونوفسکی (1996) استفاده گردید. همچنین متغیر حمایت سازمانی به‌عنوان متغیر تعدیلگر، مدل ایزنبرگر و همکاران (1986) مدنظر قرار گرفته است. روایی پرسشنامه‌ها به روش تحلیل عاملی تاییدی و روایی محتوا و پایایی آن با استفاده از آلفای کرونباخ سنجیده و تائید شد (برای تمام متغیرهای پژوهش بالاتر از 0/70). فرضیه‌های پژوهش با استفاده از روش مدل‌سازی معادلات ساختاری و با استفاده از نرم‌افزار SMART-PLS مورد آزمون قرار گرفت.
یافته‌ها: نتایج پژوهش نشان داد استرس شغلی بر رفتار شهروندی سازمانی با ضریب (0/441) تأثیر دارد و همچنین حمایت سازمانی نقش تعدیلگری را در تأثیر استرس شغلی بر رفتار شهروندی سازمانی ایفا می‏کند. همچنین حمایت سازمانی تأثیر عوامل فیزیکی و روانی را بر رفتار شهروندی سازمانی به ترتیب با ضرایب 0/233 و 0/251 تعدیل می‏کند.
نتیجه‌‌گیری: مدیریت بیمارستان امام علی(ع) بجنورد می‌تواند با حمایت از کارکنان و پرستاران خود در مقابل استرس‌های شغلی، زمینه بروز رفتارهای شهروندی سازمانی را در بین کارکنان و پرستاران خود افزایش داده و همچنین از سوی دیگر، پیامدهای نامطلوب استرس شغلی را کاهش دهد.
